Following rapid growth and a culture of confusion, The Endeavour Partnership found themselves struggling to maintain their growth. Brave & Heart delivered a bespoke Leadership Effectiveness Review and strategy development programme, designed to surface the real issues around leadership alignment and set the firm up for sustainable delivery. We built an evidence-based picture of leadership behaviours, communication gaps and cultural blockers through anonymised employee surveys, upward and 360-degree feedback, and candid 1-1 conversations with Partners and Senior leaders. These insights directly informed a series of facilitated strategy workshops, where we worked with the leadership team to refine their vision, define missions and objectives, and agree short and medium term priorities. A detailed Partners report identified nine core themes and clear recommendations, supported by an action-priority matrix to keep momentum focused in the right places. The engagement aligned leadership around shared priorities, strengthened accountability and improved communication and governance, leaving the firm equipped with a clear, practical roadmap for growth and future readiness.

Challenge

Following a period of sustained growth, The Endeavour Partnership recognised that its existing leadership and governance arrangements were no longer fully supporting its strategic ambitions.

As the firm expanded, decision making became increasingly complex within its LLP structure, leading to cautious progress, unclear accountability and unresolved tensions at senior partner level. Variations in leadership styles and expectations created inconsistency in how strategy, communication and people management were experienced across the organisation.

This was compounded by limited clarity around roles and responsibilities between Equity Partners, Salaried Partners and the Leadership Team, making it difficult to build shared ownership of key initiatives such as the firm’s long‑term growth strategy. Leadership energy was often absorbed by internal dynamics rather than future‑focused delivery, while employees lacked a clear line of sight between leadership decisions and the firm’s strategic direction.

Without intervention, these challenges risked slowing momentum, weakening cultural cohesion and limiting the firm’s ability to align its people behind a clear, unified vision for the future.

To address these challenges, Brave & Heart delivered a structured Leadership Effectiveness Review and strategy development programme grounded in both qualitative insight and quantitative evidence.

We engaged the business through anonymised employee surveys, achieving responses from approximately 70% of the workforce, alongside tailored Likert‑scale and upward‑feedback mechanisms to capture perspectives on leadership, communication and strategic alignment. Insights were deepened through 14 in‑depth, one‑to‑one conversations with Equity Partners, Salaried Partners and members of the Leadership Team, enabling honest, confidential discussion of behaviours, roles and constraints.

In parallel, Brave & Heart facilitated a series of strategy workshops with senior leaders, focused on refining the firm’s vision, defining missions and objectives, and identifying the foundational activity required to deliver their ambitions.

Our findings were consolidated into a detailed Partners report, comprising individual feedback summaries, nine core themes affecting performance and culture, and a prioritised set of recommendations supported by an action‑priority matrix. Throughout, Brave & Heart acted as an impartial external partner, balancing challenge with support to build clarity, alignment and momentum at leadership level.

The programme delivered tangible, long‑term impact by strengthening leadership effectiveness, improving governance and accelerating strategic readiness across The Endeavour Partnership.

Through clearer roles, evidence‑based feedback and prioritised actions, the Leadership Team was optimised and right‑sized in line with the firm’s needs, values and strategic direction, enabling more confident and effective decision making. Improved alignment across Equity Partners, Salaried Partners and the wider Leadership Team reduced internal friction and freed leadership capacity to focus on future‑facing priorities rather than internal dynamics.

The work created shared ownership of strategy, embedded clearer accountability, and improved communication and engagement across the firm.

Critically, these outcomes supported organisational stability and maturity at a pivotal moment, directly contributing to the firm’s readiness for change and its successful merger with Ward Hadaway. Post‑engagement, the firm was better positioned to integrate into a larger organisation while retaining its core values, leadership strength and cultural coherence.
